How Organisational Learning Works | Turn Individual Experience Into Shared Memory That Changes the School
A school can contain hundreds of years of combined experience and still repeat the same mistake every three years.

Organisational learning is the process by which experience, evidence and reflection become shared knowledge that changes how a group behaves in the future. 1. An Individual Can Learn While the Organisation Forgets
A teacher discovers a better way to introduce algebra. A year head learns which transition week causes attendance to dip. A technician learns how to recover a platform when authentication fails. These are valuable local discoveries.
They become organisational knowledge only when others can access, understand and use them later. Otherwise capability disappears with absence, transfer, retirement or overload.
2. Events Do Not Become Lessons Automatically
A difficult examination cycle, failed intervention or successful project creates experience. Experience is raw material, not finished learning.
The organisation must ask what happened, what caused it, what was specific to this case, what is likely to recur and what should change. Without interpretation, memory becomes anecdote.

4. Capture Before the Story Changes
Human memory reconstructs. After success, people can overstate how obvious the solution was. After failure, teams may simplify the causes into one convenient explanation.
Capture evidence close to the event: decisions, timelines, student work, implementation data, assumptions, exceptions and contextual changes. The goal is not bureaucratic completeness. It is enough fidelity to support later reasoning.
5. Debrief the Work, Not the People
A useful debrief asks what the system made easy, difficult or invisible. Who had information? Which dependency failed? Where did the process require heroics? Which signal arrived too late?
This is different from asking who should be blamed. Accountability still matters, but blame-first reviews reduce the quality of evidence people are willing to share.
6. Separate Observation From Interpretation
“The intervention was poorly implemented” is already an interpretation. “Only 42 per cent of planned sessions occurred, with most missed sessions concentrated on examination weeks” is closer to observation.

7. Write Decision Records
Most organisations preserve the outcome of a decision and lose the reasoning. Months later, a new team sees a strange timetable rule or resource allocation and cannot tell whether it was deliberate, temporary or obsolete.
A short decision record preserves the problem, options considered, evidence available, assumptions, chosen action and review date. It gives future teams a starting point rather than a mystery.
8. Near Misses Are Cheap Lessons
A near miss is a failure that almost happened. A student support case was nearly lost during handover but caught by one alert teacher. An examination paper was almost printed with an outdated section. A timetable conflict was discovered one day before launch.
Near misses reveal system weakness without the full cost of failure. Mature organisations investigate them before luck is mistaken for reliability.
9. Success Needs Debriefing Too
Failure attracts attention; success often receives applause and then disappears. Yet successful work contains knowledge about sequencing, relationships, preparation and conditions that may be worth preserving.
Ask what made success possible and which parts were repeatable rather than accidental.
10. Make Tacit Knowledge More Visible
Experienced educators often know more than they can immediately state. They notice a student is about to lose the thread, recognise an answer pattern that signals a misconception, or adjust pacing before a class disengages.
Observation, coaching, think-alouds, annotated examples and case discussion can make some of this tacit knowledge teachable. Not everything can be converted into a checklist, but more can be surfaced than organisations usually attempt.
11. Encode Learning Into Routines
If a lesson matters repeatedly, place it where repeated work can retrieve it. Change the checklist, onboarding guide, curriculum sequence, escalation route, meeting agenda, template or software workflow.
A lesson stored only in meeting minutes has weak retrieval. A lesson embedded in the point of work has stronger retrieval.

A school can be excellent at professional development and still forget because its knowledge is not encoded.
